COOL RECRUITING TIPS

Your Departing Staff Will Either Sing Your Praises or
Spread Poison About You to Potential Employees

It had to happen — with layoffs and employees changing
jobs every few years, threatening to replace baseball as
the national pastime — companies are worried about the
security threat posed by ex- or soon to be ex-employees.
Some people say the only question for the employees is
whether to do their evil before or after the pink slip
arrives.

Treating all outgoing employees as though they’re felons
is only going to make it worse. It especially rankles
people when you’ve spent years building up a culture of
trust & respect. It’s hard enough on the employees
without adding insult to injury.

Handling departures correctly involves more than just
figuring out how to renumber your network or phone
lines. You need to be up front with employees. Tell them
what you’re going to do before cutting them off from
systems & data or ignoring their input at meetings. One
IT staffer gave an employer 2 months notice before
leaving. A month later he had to take days off for his
dad’s funeral. When he returned, his replacement had
been hired and he was locked out of the network. He’s
bad-mouthed that company ever since.

Contrast the above method with:

– employee gives 2 months notice
– for the next 2 months, all her suggestions are handled
quickly so that they can be implemented before she
leaves
– treated like a queen daily (better than before she
said she was leaving)
– going away party with pictures, later put in album and
mailed to her
The end result - she barely can remember all the things
she disliked about the company that made her want to
leave and has spent 11 years referring great employees
and customers to the company!

There is a way to maintain security and respect. Do it!

IDEAS TO INSPIRE

Best Recognition Programs - Ideas from Your Employees

^^“Without a doubt (for me at least), the best
recognition is an e-mail, stating what is being
recognized and in which context, with both my manager
plus the next manager above him/her copied, as well as
appropriate colleagues. This is recognition that can be
saved (in an “Accolades” file), or printed off and attached to my resume for accompanying references in
future job searches. Recognition of this type is
invaluable in that it is timeless and builds self-worth.
(Employees receiving this type of recognition can also
forward it on to Mom and Dad, just for the bragging
rights - theirs, of course.)”

^^“One of the coolest acts I’ve been a part of is: one
day the boss sent us an e-mail asking us what we
wanted...she honored my ‘druthers (don’t know about
everyone else’s)”

^^“One of the best “programs” I’ve been part of (in a
number of ways) to improve morale and performance, too,
is one in which people were truly listened to for who
they were and what they had to contribute and each
person really began to understand how they contributed
to the good of whole. The key for me was the duo of
focusing on primary, not secondary, goals (“how do I
contribute to the business and thus to all of our well-being”, not, “how do I get a good parking spot for me”),
and on listening (and being listened to).”

TRAIN SO THEY’LL LEARN

What E-Learning Does For Your Organization & Your People

Peter Drucker: Online training is more than just time-efficient and cost-efficient. It is more flexible than
the classroom in that the learner not getting the point
right away can replay the material. The interactivity of
online education, its facility for blending graphics and
pictures with the spoken word, give it an advantage over
the typical classroom. With the interactivity of the Internet, we get the equivalent of a one-to-one
facilitator-learner ratio. Around the world, chat rooms
or study groups can easily be formed to discuss how best
to apply global ideas to local businesses or health or
other organizations. In short, the means are finally at
hand to improve productivity in education.

David A. Baucus: The ultimate objectives in the
education industry will involve automating learning
processes to eliminate costly labor-intensive training
activities, shifting control of education to users,
designing comprehensive user solutions, modeling
business processes, and linking users to knowledge
resources.

UniGroup (parent of United Van Lines & Mayflower
Transit): UniGroup sees e-learning not only as a cost-saving measure, but also as a means to improve
coordination, communication, and consistency in service.
Online training has allowed them to reach people who
might not otherwise have been reached for training.
Suddenly, it’s easily accessible to them. One of the
biggest challenges in the moving industry is
consistency. Because they have independent agents who
sometimes come and go, a real challenge is trying to
make sure that people use the same proven techniques.
They continue to believe that there must be instructor-led training as a percentage of our total training.

Thirty percent of UniGroup’s training is currently done
online, and company officials say that number could
eventually go as high as 60 percent.

UniGroup retrains its van operators every three years in
areas such as company policies and procedures, safety
measures, documentation and log-keeping, says Marsha
Curtis, manager of training and distance learning
development. That used to involve gathering 11,000
drivers annually at centralized locations across the
country and paying for training, workshop materials,
meals, lodging and transportation — not to mention the
lost revenue that comes with taking an employee off the
job. Conservatively, you’re looking at about $1,100 [per
person] for that three-day training. That’s a
significant amount of money, particularly for a small
independent agent. In contrast, each UniGroup agent now
pays just $50 per month for a subscription to UniGroup
University. The fee allows employees to select
Internet-administered courses on topics ranging from
daily log keeping to customer service. Thirty-nine
classes are specific to the individual van lines.
Another 100 courses help people learn business and
management skills, allowing employees to pursue
certification in communication, customer service,
finance and human resources.

Did OmniTech’s year 2000 predictions come true: At Training ’99, they said self-study video & paper-based
and OJT would remain the same 26% of total training in
‘97.
*self-study computer/web-based would increase from 15%
in ‘97 to 37%
*classroom would decrease from 58% of total training in
‘97 to 37%

E-mail to TSI@trainingsys.com with the percentages in
your organization and we’ll list them in the Train Tips
section of our web site in September.

RETAIN THE BEST

Find Out How You’re Doing Compared With Other
Organizations - Benchmark

1. Determine the specific things you want to compare
(turnover rates, types of training, types of incentives,
etc.)

2. Create a data gathering tool and collect the info
(could be as simple as a list of questions to ask by
phone of a few select organizations or a survey to mail
to a list of organizations) or use an existing one -
here’s a great tool
(http://trainingsys.com/resources/hraudit.htm)

How to decide? The “existing tool” above costs $300 to
answer the questions about all your company practices
and get an instant report with dozens of graphics and
info comparing your employee practices to thousands of
other organizations. Is the cost of “creating the tool
and collecting the info” higher? If it costs more to create, do you need to in order to get the info you’re
after (i.e., does the “existing tool” not cover the
practices you want to compare or do you need to compare
with a specific group of organizations?

3. Analyze the info: write your analysis in a form that
the people in your organization who need it can use (use
their language; graphs vs. paragraphs vs. bullet points;
paper print out vs. electronic).

4. Make and Implement a Plan For Change: seems like a no-brainer step, but so often we get this far and it
sits on our desks.

5. Enjoy the fruits of your labor: Keeping more
employees!
